You know, I thought Udyr was a good jungler but now I fail to notice so. I feel like I can never close that gap to use my red or even stun an enemy, and most of the time I get stunned/slowed and the gank opportunity is ruined.
Am I doing something wrong?

Elementz, Lapaka and dontmashme are all free agents now aren't they. That would probably be a good place to start.

udyr doesn't gank well unless you come from behind them or flash stun. His counter jungling is super strong though so you should take advantage of that to put their jungling behind so he can't gank either. Your teamfight is huge though when you're constantly stunning their whole team.
Doesn't Lapaka play for absolute legends US?

some of the better TLers like navitar, yango, mcmilo, lanz, etc are in a sort-of team. they're all really nice and smart and hard-working and good at their roles imo

Sort by exactly two things: a) personality b) skill
-No more than one alphamale on the team (or you'll end up like CLG) -At least one alphamale on the team (can't think of any top team without at least one) - without that you usually get fragile powerdynamics and undecisiveness.
-Ideal case you combine one skilled classy alpha (Reginald & Saint are prime examples. I have no clue about your actual mindset, but if you want to fill that role my gut says you need to be a tad more vocal/outspoken about what you think is the right call) with a buttload of gammas (specialists) - classy example here would be TheOddone and maybe Chaox/Chauster. Classy betas (Hotshot is a prime example) tend to always challenge decisions. While that's awesome when you're at a low/mediocre level, at a high level it simply fucks over every single decision and therefor the team.
To avoid all the obvious drama you see in quite some teams you need to avoid combining strong egos (Hotshot/Saint) and people who have a tendency to not accept established structures (doublelift might be one of those).
All the above combined I think especially Elementz is someone that would work well as a start. Frustration + "nice guy" + "black sheep" makes for one powerfull buddy to start something fresh. I'd look into the whole "hurrhurr he's not practicing a lot though" - give him a chance to prove that part wrong and you're golden.
